Traditional vs Tech-Driven Hiring in Hospitality: 3 Shifts Changing Recruitment

Hospitality is a people business, so it's fitting that hiring has always run on relationships. For decades, hotels, restaurants, resorts and catering businesses have filled roles through referrals from trusted staff, recruitment agencies, phone calls, walk-in candidates and, more recently, WhatsApp groups where jobs and CVs are shared in real time.

These methods work, and they have staffed some of the world's best kitchens and front desks. But they come with real limitations. They are often slow when speed matters most, scattered across too many channels, and nearly impossible to track. That matters in an industry where people move on quickly: the quit rate for accommodation and food services reached 4.3% in March 2026, the highest among all industries tracked by the US Bureau of Labor Statistics and nearly double the private-sector average of 2.2% (source). When roles open this often, an unfilled sous chef position or an understaffed housekeeping team quickly affects guest experience and revenue.

  Traditional Tech-driven The shift
Finding Talent Referrals, agencies, WhatsApp groups, manual CV reading Candidates ranked by fit to the role From manual searching to finding relevant talent faster
Managing the process Email, calls, chats and spreadsheets One connected hiring board From fragmented follow-ups to one visible process
Making decisions Experience and instinct alone Explainable match scores and hiring analytics From limited information to data-informed decisions

1. Finding the Right Talent

Traditional: When a role opens, the first move is usually a message. A manager asks the team if anyone knows a good commis chef, posts the vacancy in a WhatsApp group, calls an agency, and waits. Referrals bring in people someone already vouches for, which is genuinely valuable. But the CVs that come back arrive in a dozen formats across a dozen chats, many of them irrelevant, and the talent pool is limited to whoever happens to be in

the right group at the right moment. Agencies widen the net, but at a cost: fees of 15–25% of salary per hire add up quickly.

Tech-driven: Instead of reading every CV in the order it arrives, recruiters see applicants ranked by how well they fit the role. On Paathz, the Matching Engine scores candidates on experience, skills, education, language and location, and employers can adjust how much each criterion counts for a particular vacancy. A front office manager role at a luxury property might weight experience heavily, while a seasonal server role might put location first.

It works for candidates too. Talent on Paathz can see how well they match a role before applying, which means fewer mismatched applications and fewer good people missed simply because they weren't in the right WhatsApp group.

2. Managing the Hiring Process

Traditional: Even after candidates are found, managing them is often chaotic. Applications arrive by email, CVs come through WhatsApp, interviews are arranged over the phone, notes sit in someone's notebook, and progress lives in a spreadsheet that is rarely up to date. When the HR team, the department head and the general manager are all involved, information gets lost between them. Applicants are left waiting without updates, and in a competitive market a strong candidate who hears nothing for a week will often accept another offer.

Tech-driven: A single hiring board brings it all together. With Paathz ATS Lite, teams can post, screen, message, shortlist and hire in one place, with every candidate's stage visible from applied to hired. Candidates can track the status of their applications in real time, so silence no longer means uncertainty. For hotel groups, Paathz's multi-property management lets each property run its own vacancies while group-level teams keep visibility across the portfolio.

3. Using Data and AI

Traditional: Hiring decisions have mostly depended on recruiter experience, gut instinct and whatever information is available at the time. Experience is valuable, but it has limits. It's hard to compare candidates objectively, spot patterns across hundreds of applications, or know which sourcing channels actually produce long-term hires. Without data, recurring problems such as slow hiring for certain roles or high early turnover are difficult to diagnose.

Tech-driven: AI helps by matching candidates to roles, identifying relevant skills and screening large volumes of applications quickly. Every applicant on Paathz receives an explainable match score, so recruiters can see why someone ranks where they do. The results are measurable: during the Paathz beta, employers reduced applicant screening time by more than 80%. Paathz Workforce Intelligence then adds analytics on pipeline, time-to-hire and retention, helping businesses plan for peak seasons and improve their hiring over time.

It's worth adding that AI works best as a support tool rather than a decision-maker. Good platforms keep humans in control, and businesses should review how tools screen candidates to make sure the process stays fair and doesn't overlook strong applicants with unconventional backgrounds. On Paathz, every shortlist, next step and rejection is decided by the employer's own team.

What This Means for Hospitality

Technology isn't here to replace recruiters, and it isn't here to replace referrals either. Hospitality will always depend on human judgment: sensing whether someone has the warmth for guest-facing work, the composure for a busy service, or the attitude that fits a team. (We explored this in The Hidden Value of Human Touch in Hospitality.) What technology removes is the searching, sorting, scheduling and chasing, so recruiters can spend their time on conversations and decisions, and candidates get a faster, clearer path to the right role.
